Most of us have a complicated relationship with conflict.
It can either feels like confrontation, which no one likes. Or it’s silence and shutdown (freeze & fawn).
But the real issue? It’s not the conflict itself. It’s how we handle it—or don’t.

Conflict isn’t something to fear. It’s something to train for.

Let’s look at a team that I worked with at an offsite strategy session. They looked strong on the surface, but beneath that there was friction, tension and poor communication that all created a bottleneck for the principal and results suffered.

Everyone was avoiding the elephant in the room.

But the conflict was necessary to get to the otherside. But the conflict had to be moderated and debriefed for them to see the value in the conflict and the opportunity for growth and speed.

Once we had that courageous moment of pushback and allowed the conflict to have it’s moment, no longer hiding in the shadows and sweeping it under the rug, that sparked a deeper conversation, and a better, faster strategy that everyone could rally around emerged.

That’s the power of productive conflict. This type of conflict is not fighting or unresolved resentment. It is mindful and open recognizing strengths and blindspots.

If you are not being intentional and hide from it then…

When teams learn how to stay present in moments of tension, listen with curiosity, and speak with clarity, they stop fearing conflict and start using it to grow.

If you Lead a TEAM… Here Are 3 Ways to Get Better at Team Conflict:

  1. Create a Conflict Agreement
What does that mean, it means that as a team you set shared norms in advance. Try: “We speak directly to each other, not about each other,” or “We assume good intent and name impact.”
  2. Reframe Complaints into Requests
Instead of “No one includes me,” say: “I’d like to be looped in earlier. Can we make that happen?”
  3. Use the Pause + Ask Approach
Try: “I’m noticing something here. Can we pause? I’d love to understand before we move forward.”

These simple shifts create a culture of honesty, psychological safety, and innovation not one of blame, silence, or fear.
